The Impact of individual and organizational factors on the psychological empowerment of managers and knowledge workers: a transnational study

Abstract

The paper considers the extent to which managers' and knowledge workers' sense of psychological empowerment is influenced by personal characteristics (conscientiousness and self-efficacy) and features within their work organisations (climate for learning and job control). The research draws on survey findings of 487 managers and knowledge workers in Ireland, Australia, South Africa and the USA. The findings show that individual and organisational factors are differentially related to the four dimensions of psychological empowerment (Spreitzer, 1995). However, no differences emerged between countries. The findings suggest that human resource practices need to be designed to take account of the particular empowerment needs of managers and knowledge workers and that selection, job design and a supportive learning environment climate are key factors in this regard.
